The Missing 'E' and 'I'
Why Diversity Fails Without Equality and Inclusion
Clinging to diversity alone without equality and inclusive practices is a disservice. Safety must exist on both sides.β The Missing 'E' and 'I'
π Synopsis
The Missing 'E' and 'I' offers a personal perspective on the frequent shortcomings of Diversity, Equity, and Inclusion (DEI) initiatives and outlines what is necessary for their effectiveness. Based on my experience, I show that many organisations misapply DEI by prioritising Diversity while neglecting Equality and Inclusion.
Research supports this. For example, studies from Harvard Business Review and the Centre for Talent Innovation report that most corporate DEI efforts focus on increasing representation but rarely improve employee experience or retention, especially among underrepresented groups. In a McKinsey study, only 29% of employees in companies with diversity initiatives say those efforts create a real sense of inclusion.
Reflecting on my progression from dishwasher to professional, I illustrate the persistent gap between intention and action. I urge leaders to consider whether their organisational culture is truly prepared for diversity, whether individuals feel a real sense of belonging, and whether they are measuring outcomes that matter.
This book is a call to action, providing practical frameworks for building psychological safety, eliminating fear, fostering inclusion, and cultivating organisational cultures where all individuals can thrive.
π― The DEI Framework
Understanding the difference between Diversity, Equality, and Inclusion is the first step to getting it right.
Diversity
Who is in the room.
Representation matters, but it's only the beginning.
Equality
Same opportunities once you're there.
Giving everyone what they need to succeed.
Inclusion
Everyone feels they belong.
Being invited to the party and asked to dance.
The Right Order:
Inclusion
β
Equality
β
Diversity
When you do it in this order, diversity thrives. When you do it backwards, diversity fails.
π‘οΈ Safety on Both Sides
Without safety on both sides, diversity becomes a flashpoint rather than a source of strength.
Everyone feels safe to speak up, be themselves, and take risks.
Everyone feels their identity is respected and valued.
Everyone feels they can trust their colleagues and leaders.
Everyone knows the policies and practices protect them.

β Key Lessons from Chapter 1
Equality is about whether everyone has the same opportunities once they are there. Inclusion is about whether everyone feels they belong.
For diverse talent AND for existing employees. Without safety, diversity becomes a flashpoint rather than a source of strength.
Inclusion first. Equality second. Diversity third. When you do it in this order, diversity thrives. When you do it backwards, diversity fails.
